In most companies, performance reviews feel like a late confession written from memory, stitched together under pressure, signed off with just enough confidence to move on. Not because people don’t care, but because the system was never designed to keep up with the way work actually happens. Windmill looked at that friction and built for the reality instead of the ritual.

Windmill just pulled in $12M in seed funding, led by Inspired Capital with Primary Venture Partners, Founder Collective, and Oceans Ventures stepping in like they’ve seen this movie before and decided to buy the theater. When that mix of capital leans in this early, it usually means one thing. The problem is bigger than it looks, and the timing is better than most realize. Max Shaw, Co-founder and CEO, alongside Brian Distelburger and Mark Tanner, are building straight into that gap.

The pitch sounds simple until you actually sit with it. Performance reviews that run themselves. Not magic, not hype, just a system that remembers what actually happened. Windmill builds a context graph for your people, pulling signals from Slack, GitHub, Google Workspace and more than 30 other tools, turning scattered work into something coherent. Evidence over opinion. Receipts over recollection. The kind of shift that makes the old way feel like writing history with a blindfold on.

They launched performance reviews in November 2025 and crossed 100 customers before most companies finish debating templates. Names like Kalshi, Rho, and Merge aren’t kicking tires, they’re wiring this into how they operate. Reviews getting done up to 90% faster with 93% employee satisfaction doesn’t just sound efficient, it exposes how much friction companies have been tolerating without question.

Here’s where it gets interesting. This isn’t really about reviews. That’s just the entry point people understand. The deeper play is infrastructure for how organizations understand people as technology compresses everything else. When layers disappear, context becomes currency. If you can’t track contribution, connect dots, and surface signal in real-time, you’re not leading, you’re reacting.

Windmill is leaning into that reality. HR shifts from documenting what already happened to interpreting what’s happening now. That’s not a feature upgrade, that’s a power shift.
